Abstract
Este trabajo analiza el liderazgo femenino en organizaciones contemporáneas desde una perspectiva crítica, interseccional y situada. A través de un estudio etnográfico del programa Horizonte Life, una iniciativa portuguesa de mentoría promovida por el Movimento Life en el sector de la salud, se examinan las experiencias de mujeres líderes en contextos marcados por estructuras organizacionales generizadas. El marco teórico articula aportes de Michel Foucault, Judith Butler, Carol Gilligan y Bell hooks, Kimberlé Crenshaw y Audre Lorde, y Joan Acker. La metodología se sustenta en un trabajo etnográfico que incluye observación participante, entrevistas en profundidad y análisis de discursos institucionales. Los resultados muestran que el liderazgo femenino no puede reducirse a una cuestión de representación numérica, sino que implica una práctica crítica basada en el cuidado, la agencia y la resignificación de las subjetividades. A pesar de las tensiones internas y las contradicciones internas del programa analizado, la investigación muestra la emergencia de formas relacionales y transformadoras de liderazgo que cuestionan las lógicas tradicionales del poder y abren caminos hacia culturas organizacionales más inclusivas y éticas.
This study analyzes women leadership in contemporary organizations from a critical, intersectional, and situated perspective. Through an ethnographic study of the Horizonte Life program, a Portuguese mentoring initiative promoted by the Movimento Life in the healthcare sector, it examines the experiences of women leaders in contexts shaped by gendered organizational structures. The theoretical framework integrates contributions from Michel Foucault, Judith Butler, Carol Gilligan and Bell hooks, Kimberlé Crenshaw and Audre Lorde, and Joan Acker. The methodology is based on ethnographic fieldwork, including participant observation, in-depth interviews, and discourse analysis of institutional narratives. The findings reveal that women leadership cannot be reduced to a matter of numerical representation; rather, it entails a critical practice grounded in care, agency, and the resignification of subjectivities. Despite the internal tensions and contradictions of the program studied, the research highlights the emergence of relational and transformative forms of leadership that challenge traditional power logics and open pathways toward more inclusive and ethical organizational cultures.
